- Description: This research was undertaken within the broader concept of Corporate Social Investments and how this concept is integrated within the context of staff retention and what this means for business and creating employment opportunities for people with disabilities. Illustrated through the description of CSI literature and intending to explain the link between CSI and employee retention, research questions presented as part of the outcomes for the research examines notion that there is a relationship between Corporate Social Investment and Employee Retention. Reference to the case study "Rhodes / Kuyasa Partnership" illustrates how such partnerships attempt to create opportunities for the community, the organisation, people with disabilities and employees at large. The case study was written to be used as a teaching case study in the context of Human Resources, Business Sustainability and Corporate Social Investment. The effectiveness and viability of the Kuyasa / Rhodes partnership will highlight acceptance and or non acceptance of people with disability by the non-disabled workforce. This case study will highlight CSI linkages that lead to staff retention, higher job satisfaction, lower turnover of staff, enhanced community engagement, creating opportunities that accommodate people with special needs, developing models that can be replicated in other organisations, creating additional opportunities for existing staff. Metcalf (2008:61) suggests that organisations need to ensure that the leadership and organisation culture within organisations is appropriate to engage staff with disabilities and non-disabled staff, and that their most senior managers demonstrate their commitment to develop, and help others develop, in the same way. The Kuyasa Rhodes Partnership may have started off as a Retention Strategy, however has given rise to a social initiative that can be replicated in other enabling organisations. The case study material was acquired through one on one interviews, and a focus group session on the effectiveness with the retention of such employees with intellectual disabilities, internship and mentoring issues, and as well as issues such as affirmative action, and the benefits and shortcomings of staff retention to the organisation. Key stakeholders interviewed for this case study expressed differing view -points, and in particular the benefits and shortcomings of this initiative. The Rhodes Kuyasa initiative appears to have achieved some success in enabling young adults / learners to work in a mainstream working environment by developing employment skills and life skills, and by improving their employment opportunities. Factors critical to the continuation of such initiatives included: the close involvement with both partners (Rhodes and the Kuyasa Special School), the sensitive treatment of the learners, and creating internal departmental partnerships within the Rhodes environment. A selected group of ten learners were mentored and provided with full time employment within the industrial Campus Food Services facility. Discussion that was highlighted in the case study must give consideration to a more investigative approach into overcoming the barriers of discrimination in the workplace and the major barriers to skills development. These have highlighted a number of relatively consistent themes around what were the successful and unsuccessful strategies. Integration of people with disabilities within the Rhodes University service areas has had positive effects for the disabled learner and employee workplace. People with disabilities indicated on how having mainstream employment allowed them to be independent, have a purpose in life and enhance their self worth in their communities and place of employment. Furthermore, being employed had positive repercussions on the person‘s co-workers. By demonstrating their competence, people with disabilities have had significant impact on other people‘s attitudes to disabled persons. Discussions held with the Principal of the Kuyasa Specialised School highlighted the need for crucial planning within special schools for disabled people in the area of transition from school to skills development and work. Skills development guidance is important in ensuring a choice of relevant interventions and obtaining the necessary information. Some staff expressed frustration at being with co-workers who questioned their presence and placement in the kitchen environment. Even though the disabled person was suitably placed they faced stereotypical behaviour and attitudes from their co-workers on what people with disabilities can or cannot do. Staff with intellectual disabilities commented that their co-workers see them as needing constant attention and care and not being capable of working. Some of the staff with disabilities had to work much harder to be recognised by their co-workers and supervisors. Currently few people with disabilities seem to be receiving career guidance while at school, as reflected in the case studies. One person with an intellectual disability described how the intervention of developing a comprehensive school leaving plan, which was then implemented by the school, allowed for good transition from school to Rhodes University. The role of personal factors such as life skills, personal motivation, the desire for personal achievement and a positive attitude were common themes that came out of the focus group. Initiatives to ensure that people accept themselves, their circumstances and are able to express their desires and realise their dreams are important factors. In addressing the barriers, co-worker attitudes make a big difference to how effectively the disabled person is able to participate in the training and employment. The future focus must be enabling and in line with successes and failures in the areas of employee integration in the workplace, life-skills development for people with disabilities. A clear career guidance plan should be developed for all disabled children before they leave school. This plan should include provision of adequate information on different career options and training. The negative attitudes of co-workers and supervisors should be changed by providing training support to ensure that they feel confident to meet the needs of disabled staff. Employers should be providing support and information on how to meet the needs of disabled employees. People with intellectual disabilities are an integral part of the South African population. Business and social enterprises need to have a focused inclusive strategy to integrate people with intellectual disabilities within the South African society to ensure equity and diversity awareness. Working with people with intellectual disabilities has been the focus of this research to ensure long term sustainable employment, CSI and Employment equity. Integrating Corporate Social Investment policies with Human Resources Equity policies are important factors in ensuring that people with intellectual disabilities are a fundamental focus in recruitment and retention strategies within business and social enterprises. Initiatives such as the Kuyasa / Rhodes Partnership are attempting to align to the overall objectives of incorporating people with intellectual disabilities into mainstream work, in particular, with the objective of incorporating people with disabilities in some accessible sections within the organisation. This contributes to the Rhodes University Campus Food Services becoming an example of excellence in the CSI and employee retention field. It is hoped that this teaching case study will make an important contribution to students learning about sustainable business practices, and for business focusing on employment recruitment and retention strategies to integrate people with intellectual disabilities within their organisations.

- Description: Fisheries management regulations for dusky kob Argyrosomus japonicus, an important commercial and recreational fisheries species, have failed and the stock is considered collapsed. It is important to take an ecosystems approach to management which includes understanding the effect of environmental factors on recruitment, abundance and distribution. The distribution of early juveniles (20-150 mm TL) in the wild appears to be restricted to the upper reaches of estuaries at salinities below 5 psu. Food availability could not explain the distribution of early juveniles. The aim of this study was to investigate the role of salinity on the distribution of early juvenile dusky kob (<150 mm TL) by examining physiological responses of juveniles exposed to a range of salinities under laboratory conditions. The hypothesis was that the physiological functioning of early juveniles would be optimised at the reduced salinities which they naturally occur at. The objectives of this study were to investigate the effect of salinity on: i) plasma osmolality; ii) growth, food conversion ratio and condition factor; and iii) gill histology with emphasis on chloride cell size and number. A preliminary study was undertaken to determine whether the use of 2-phenoxyethanol had an effect on plasma osmolality. Juveniles pithed prior to blood sampling were used as the control. Plasma osmolality was not affected by exposure or duration of exposure (2, 4, 6, 8, 10 min) to 2-phenoxyethanol. The ability of teleosts to regulate plasma osmolality over a wide range of salinities indicates their degree of ‘physiological euryhalinity’. Plasma osmolality of juveniles exposed to 5, 12 and 35 psu was measured every two weeks over a total of six weeks. Although juveniles were able to regulate plasma osmolality over the duration of the experiment, plasma osmolality at 5 and 12 psu was significantly lower than in fish maintained at 35 psu. Growth is used as an indicator of the relative energy used for osmoregulation at different salinities, as the energy used for osmoregulation becomes unavailable for growth. A nineweek growth experiment was conducted on juveniles exposed to 5, 12 and 35 psu. Juveniles grew and survived at all three salinities. However, growth of juveniles at 5 psu was significantly lower than at 12 and 35 psu. Other than a significantly greater weight gain at 35 psu relative to 12 psu, there was no significant difference in specific growth and length gain between juveniles at 12 and 35 psu. Food conversion ratio and condition factor at 12 and 35 psu were not significantly different, but food conversion ratio and condition factor at 5 psu was significantly greater and lower than at 35 psu respectively. In fish, gills are considered the major organ involved in osmoregulation. Within the gills, chloride cells are the predominant site of ion exchange which is driven by the Na⁺, K⁺- ATPase enzyme. Gill samples of juveniles exposed to 5, 12 and 35 psu for six weeks were examined histologically using light microscopy. Chloride cells of juveniles maintained at 5 psu were significantly more abundant than in juveniles at 12 and 35 psu. Chloride cells of juveniles at 5 psu were significantly larger than in juveniles kept at 12 psu, but not significantly different to those of juveniles kept at 35 psu. The ability of the juvenile fish to regulate plasma osmolality indicates that they are 'physiologically euryhaline', but the reduced growth and proliferation of chloride cells at 5 psu suggests that energy expenditure for osmoregulation is increased at hypoosmotic salinities. Salinity induced physiological responses could therefore not explain the natural distribution of early juvenile dusky kob and it is proposed that other environmental factors (e.g. temperature) are also important. It is also hypothesised that the high conductivity of an estuary in South Africa, to which our understanding is limited, may negate the effect of reduced salinity. Although freshwater input into estuaries is an important factor, further investigations to explain the distribution and abundance of early juveniles is required to make management recommendations. Dusky kob is also becoming an increasingly popular aquaculture species in South Africa. In this regard, early juvenile dusky kob can be grown at salinities as low as 12 psu without negatively affecting growth and production.

- Description: The international banking environment has become potentially riskier because of the recent developments in financial services and products which have changed the way banks do their day to day business. Imposing minimum capital adequacy regulations is one way of fostering stability in the global banking system. A number of countries have started to implement the new capital adequacy rules (Basel II) following the worldwide consensus among central bankers that bank‟s capital levels should be regulated to enhance global financial stability. In this study, through the comparative analysis of the general implementation issues it was established that emerging countries apply all Basel II rules uniformly across all the banking institutions that operate in their territories. Developed countries apply these rules only to large and internationally active banks and because of the diversity of their banking industries, they also apply domestically modified rules to the domestically based banks. For the successful implementation of Basel II, properly planning, devoting bank resources and making necessary legislative amendments are prerequisites for incorporating Basel II into the regulatory framework for any country. The study concludes that the current global financial turmoil continues to pose a threat to the effectiveness of the Basel II rules which are aimed at achieving global financial stability.

- Description: The overall aim of this study was to gain a better understanding of the feeding mechanisms of the larvae and early juveniles of the sole, Dagetichthys marginatus (Soleidae), with which to assess the suitability of current feeding protocols and to facilitate the development of an appropriate pelleted feed. This was achieved by examining the ontogeny of the cranium of laboratory reared sole, with particular emphasis on those elements associated with feeding and by comparing the cranium of juvenile fish with that of adult fish. At 4 dah (days after hatch) Dagetichthys marginatus larvae develop the first rudimentary branchial arches that facilitates the capture and ingestion of food items. Subsequent development of cranial structures, such as the oral jaws, suspensorium, neurocranium, hyoid and branchial arches and the opercular apparatus enables the larvae, at 16 dah, to switch from ram feeding to suction feeding on live prey. The use of live Artemia nauplii from 4 to 16 dah is therefore appropriate. The first morphological asymmetries developed at 16 dah in the dentaries and at 22 dah the maxillae and the premaxillae began to show asymmetries. Teeth were present only on the blind side of the oral jaw elements and during this period (16 to 22 dah) the existing elements began to ossify. From 16 to 35 dah the standard feeding protocol consists of a combination of pelagic (Artemia metanauplii) and benthic prey (dead, frozen Artemia nauplii) and from 25 dah onwards a sinking pellet is provided. The time (dah) at which frozen Artemia and sinking pellets were provided, appropriately corresponded to the initiation of benthic feeding behaviour. However at this stage the use of pelagic Artemia metanauplii is inappropriate and unnecessary. At 31 dah the cranial morphology resembled that of adult fish. Adult D. marginatus display extreme asymmetries among the elements of the oral jaws, the suspensorium and certain elements of the neurocranium. Elements on the blind side are larger and more robust than those on the ocular side and are adapted for feeding, while those on the ocular side appear to have a respiratory function. From 31 dah the cranial elements are identical to those of adult fish, suggesting that no further feeding behavioural changes occurred and that a sinking pellet, of which the nutrient composition meets the requirements of the fish, would be appropriate for ongrowing.

Evaluation of fishway designs for use at the ebb and flow region of rivers in the Eastern Cape, South Africa

- Description: Fishways are devices that are increasingly being used worldwide to assist aquatic biofauna to migrate through man-made barriers such as weirs and large-scale dams that are used for water storage, electricity generation etc. and have a negative impact on both the upstream and downstream movement of aquatic organisms. Fishways are usually low gradient channels with evenly placed chambers which allow such migrating aquatic species minimal stress on their passage over these barriers. Despite the existence of national and regional policies for their provision, their construction has often been inhibited through a lack of local assessment of the available designs, and use of ineffective international designs. As part of a larger national research programme, sponsored by the Water Research Commission, to develop a protocol for fishway design and implementation, this study sought to investigate the suitability of vertical slot and sloping baffle designs to assist the migrations of juvenile catadromic fish species in the ebb and flow region of rivers in the Eastern Cape, South Africa. These fishways were initially tested under controlled conditions at the Experimental Fish Farm at the Department of Ichthyology and Fisheries Science, Rhodes University using various fish species. Using the performance data thus collected they were then installed and monitored in the field for the catadromic Myxus capensis (freshwater mullet) and Monodactylus falciformis (cape moony) migrations during March and November of 2005 at the Kowie River ebb and flow weir. The laboratory tests showed that there was a significantly higher level of migration success in the vertical slot compared with the sloping baffle fishway under all conditions (F=82.157; p<0.001). There was, however, a slow decline in levels of success with increased discharge in the vertical slot fishway. This was in contrast to the sloping baffle design where success increased as discharge increased at a steep gradient (F=74.894; p<0.005). The level of success with the M. capensis was related to the size of the fish for both systems with success increasing from the small to the large fish (F=17.755; p<0.001). For the M. falciformis higher levels of success were found to occur in the vertical slot fishway compared to the sloping baffle fishway (F=11.792; p<0.00086), with no significant differences being found with an increase in discharge. Field data indicated similar trends with higher migration success using the vertical slot fishway. M. capensis were better able to negotiate both devices compared to the M. falciformis and overall levels of success were higher for both species in the field than under laboratory conditions where the migration urge may have declined.

The mandibular gland secretions and ovarial development of worker honeybees (Apis Mellifera) in the Eastern Cape Province of South Africa

- Description: The Eastern Cape is an area in which Apis mellifera capensis, A. m. scutellata and their hybrid are known to naturally occur. I investigated the mandibular gland profiles and ovarial development of queenright workers from 4 localities. Their queens were then removed to determine how these aspects changed upon queen loss. In addition, drifted bees were analysed in the same way to determine how these factors changed once they had gained entry to a foreign hive. The queenright bees, form all 4 localities were found to have 9HDA as the most abundant of the 5 fatty acids measured and all localities had small percentages of 9ODA in their mandibular gland secretions. This resulted in relatively high queenright 9ODA:10HDA and 9HDA:10HDAA ratios. Despite this the percentage of bees with undeveloped ovaries was consistent with their queenright status. The mean values of these 2 ratios were significantly higher in the bees from East London and Cradock than those from Port Elizabeth. Steynsburg's bees were intermediate in this regard. Upon queen loss, the bees from all 4 localities had an increase in the percentage of 9ODA but the other compound changes in varying ways. East London's bees were the only ones not to become significantly more queen-like after queen loss. After 14 days without a queen, the mean values of these 2 ratios were much higher in the bees from Port Elizabeth than those from the other localities. Certain individuals from Port Elizabeth had values of these ratios that exceeded those found in A. m. capensis queens. Port Elizabeth was the only locality to display any surrogate queens and exhibited the highest increase in the number of bees with partially or fully developed ovaries. While certain individuals from the other localities had values of these ratios that exceeded these values reported in A. m. scutellata queens, Steynsburg's bees were the only ones that did increase in in terms of the number of bees with developed ovaries subsequent. The bees from Steynsburg were shown to suppress the mandibular gland and ovarial development of drifters from Port Elizabeth while bees from East London did not.

Distribution patterns of fishes in the head region of a turbid Eastern Cape estuary

- Description: Two and a half years of data were collected from the Great Fish River and estuary using seine nets and gill nets to determine the fish species composition within these regions. The head region of the Great Fish River estuary was found to have a rich fish fauna, with the euryhaline marine fish component totally dominating the catch in all three regions. Gilchristella aesiuaria was the single most common species and several euryhaline marine species were captured in freshwater for the first time. Physical parameters were also measured in an effort to ascertain the possible factors which may affect the distribution and length frequency of the most common species within this area. Salinity was found to be the single most important factor affecting the species composition, and the sampling area was consequently divided into three regions, viz. river (< I ‰), head (1-4 ‰) and estuary (> 4 ‰). In addition, it was determined that river flow rate during the month prior to sampling also had a profound effect on species composition in all three regions. Based on the available evidence it is suggested that for most species this is related to conductivity levels rather than flow per se.
