Exploring mindfulness as an intervention on teachers’ stress, anxiety and depression in the Eastern Cape, South Africa

- Description: Teaching has been identified as one of the most stress-inducing occupations, thus improving the psychological well-being of teachers is a priority. Research indicates that mindfulness is an effective intervention in stress-related illnesses. This mixed methods study examined the outcomes of a six-week mindfulness-based intervention (MBI) on teachers’ stress, anxiety and depression. Six teachers from a high school in Port Elizabeth were selected through non-probability, purposive sampling. Quantitative data was collected by means of pretest- posttest questionnaires, namely the Symptom Checklist-90-R (SCL-90-R), Depression Anxiety and Stress Scale, 21-item version (DASS-21), Mindfulness Attention Awareness Scale (MAAS), and Five Facet Mindfulness Questionnaire (FFMQ). Descriptive statistics and the Mann-Whitney U-Test revealed a significant difference between the pretest-posttest depression levels of the participants (p < 0.05), and non-significant differences for the anxiety, stress, and mindfulness levels (p = 0.06). Qualitative data from a focus group interview, utilising semi-structured open-ended questions, was analysed using thematic analysis. Five themes were identified, namely changes in stress, anxiety and depression levels, awareness and attention, self-regulation, impact on the teaching environment, and specific negative and positive experiences. Themes were evaluated according to literature and examined through the lens of self-determination theory (SDT). The findings indicated that mindfulness has potential to enhance well-being, and alleviate symptoms of stress, anxiety and depression, in a teaching context.

The influence of the state IT agency’s current performance-based rewards on employee motivation

- Description: Organisational success originates from employees’ willingness to use their abilities and skills so that an organisation continues to achieve its strategic objectives and thus remains competitive. The organisation’s task is to encourage and nourish these motivated employee inputs by putting effective rewards in place (Markova and Ford, 2011, p. 813.). In view of this, the purpose of this study was to gain a deeper understanding of the State IT Agency’s official performance-based rewards and to establish whether these rewards enhance employee motivation. A descriptive survey research design was adopted. The study targeted all 86 employees occupying non-managerial positions (Job level A1 – D1) at the State IT Agency – Eastern Cape. The study thus included the entire population. A structured questionnaire was used to collect data. Collected data was analysed using SPSS (Statistical Package for Social Sciences) for descriptive and inferential statistics. The results of the study were presented in frequency tables, cross-tabulations, histogram and line charts. The study revealed that intrinsically motivated employees are also motivated by financial and non-financial rewards. The research also showed that a statistically significant relationship exists between the number of years in the current position and employee motivation. This study’s results further revealed low levels of employee motivation as well as job dissatisfaction amongst the employees, dissatisfaction with the rewards provided by the organisation and that the State IT Agency is not providing employees with motivational factors perceived by employees as motivational. The study thus concluded that when the State IT Agency rewards outstanding employee performance with a performance-based bonus and a salary increase such employees’ motivation levels should be enhanced. It was recommended that the State IT Agency should design a total rewards strategy for the purpose of maximising the impact of various rewards on employee motivation. The State IT Agency should also focus on eliminating factors leading to employee dissatisfaction before implementing the proposed total rewards strategy because dissatisfied employees cannot be motivated.

A conscious leadership model to achieve sustainable business practices

- Description: Business sustainability is a fundamental concern amongst business leaders and it is imperative that business defines an environmentally and socially sustainable path to financial prosperity. This focus on sustainable business practices has been caused by the perceived contribution of businesses to undesirable conditions such as environmental and social degradation including global warming and the global financial crises. This study suggests that a leadership style that differs from leadership that is currently causing business unsustainability is needed in order to achieve the goal of sustainable business practices. This study therefore proposes a new kind of leadership, called conscious leadership. The main contribution of the study is to increase the achievement of sustainable business practices by investigating the importance of conscious leadership in achieving this objective. Convenience sampling was used to select senior managers and directors from mainly JSE listed companies. This resulted in a total of 371 usable questionnaires (317 from listed companies and 54 from unlisted companies) being received. A quantitative approach was adopted to investigate whether conscious leadership would be related to increased sustainability competencies and more effective sustainability-related corporate governance and whether these in turn would increase sustainability behaviours which would generate sustainable business practices as measured by financial, social and environmental performance. Regression analyses were conducted to investigate the hypothesised relationships among these variables. Pearson correlations and descriptive statistics were also calculated. The empirical results showed that respondents in this study regarded conscious leadership, not as a separate construct, but as a way they governed their businesses. The empirical results showed that corporate governance and systems thinking competency had a strong interactive relationship and should therefore be cultivated within business firms. Corporate governance (including conscious leadership) and systems-thinking competency were positive influencers of employee relations, equal opportunities and workforce diversity. The empirical results however showed that corporate governance (including conscious leadership) had a negative influence on profitability. The present study cannot argue for the discouragement of corporate governance (including conscious leadership), as measured in this study, because reduced corporate governance would decrease healthy employee relations and the latter would decrease the achievement of equal opportunities and workforce diversity in these firms. A decrease in healthy employee relations would decrease profitability. The most important finding of this study is that senior managers and directors of big business firms, mostly JSE-listed companies, regarded conscious leadership as an important part of corporate governance. Corporate governance that includes conscious leadership must be developed to higher levels in business firms, so that the negative and not-significant relationships to profitability as viewed by lower and high conscious leaders respectively can be changed to positive relationships.

- Description: Effective leadership is one of the most important factors that influence the performance of an organisation. Effective leadership together with supervision are similar in terms of their influence of others towards achieving the goals of the organisation. Therefore, effective leadership and supervision are principal activities through which organisational goals and objectives are achieved. The main objectives of this study are firstly to evaluate the leadership effectiveness of production supervisors at Lennon and Intramed. Secondly, to suggest recommendations to management to improve or eliminate shortcomings in the leadership effectiveness of the production supervisors at Lennon and Intramed. In this way, a contribution to the overall leadership effectiveness of the production supervisors at Lennon and Intramed is achieved. In order to achieve the said objectives, the following methodology was employed: Firstly, guidelines for effective leadership were identified by means of evaluating existing literature and theory. This was achieved by critically examining existing leadership theories and models. The major contributions, disadvantages, and advantages of each of these theories and models were evaluated which resulted in the list of guidelines for effective leadership. Secondly, the pharmaceutical industry and the theory surrounding supervision were critically examined and discussed. Attention was given to the pharmaceutical industry in South Africa, with special reference to Lennon and Intramed. The theory of supervision was examined with special focus on the skills, functions, power, and responsibilities of the supervisor. Thirdly, a postal questionnaire was used to gather the required empirical information. The response obtained from the questionnaire was critically evaluated against the guidelines for effective leadership and effective supervision, and the results were graphically represented in a company leadership profile. Lennon and Intramed were evaluated separately, and the major differences and similarities between the two organisations were critically evaluated. Lastly, the main findings and recommendations were formulated in order to remedy the shortcomings that were identified. The following recommendations may lead to more effective leadership among production supervisors at Lennon and Intramed: It is necessary that this study be made available to the supervisors at Lennon and Intramed, as it will give them insight into the theory of leadership and what effective leadership is about. It will furthermore give the supervisors an insight into the way that their subordinates view their leadership behaviour and effectiveness. It is further recommended that the information from this study be made available through sensitisation sessions where the necessary information is presented to a group or individual supervisors. Leadership training and development is required as it can make a meaningful contribution to equip supervisors with the necessary leadership skills to practise effective leadership. This leadership training and development can be done by means of short courses presented by a formal training institution, or by a suitably qualified in-house presenter. The last recommendation to leadership effectiveness involves the implementation of a performance management system and incentive scheme to further motivate and drive the supervisor’s leadership behaviour towards effective leadership.
