- Description: Worldwide and in South Africa, affirmative action has been extensively used both as a policy instrument and a means of social reparation and reform. This study focuses on compliance and monitoring for affirmative action for persons with disabilities in the South African workplace. Affirmative action is a transitory method of advancing equality. Constitutionally, it is acknowledged in South Africa that affirmative action in the form of substantive equality. This study explores whether or not employers utilize affirmative action in accordance with the Employment Equity Act. It also aims to evaluate how the Department of Employment and Labour and the courts implement affirmative action. The study considers the relevant literature available, statutes, and employment equality policies, as well as an evaluation of case law. In South Africa, individuals who have disabilities are one of the groups that the Employment Equity Act attempts to protect. People with disabilities are disadvantaged in the work arena, which has substantial psychological, social, and economic consequences. The government established the numerical target that employers must strive to achieve in the workplace. Consequently, it is essential to investigate further the obstacles that impede the employment of persons with disabilities including the physical accessibility of the environment and information, transportation, the attitudes of others (such as employers and co-employees), and the extra expenditures associated with managing a disability. The delivery, nature, and structure of an individual's education is one of the first determinants of socialization into society. There is a delicate relationship between poverty, disability, and social assistance programs that may have a substantial effect on the employment and job search of persons with disabilities. Interestingly, South Africa combines significant unemployment rates with effective social assistance programs. There are compelling economic, social, psychological, and political arguments for boosting the employment of those with disabilities. The policy of affirmative action is effective, but the study notes that the objectives have not yet been realized. The situation in South Africa is compounded by a variety of confusing circumstances, including substantial unemployment, strong social assistance, and disabled individuals with poor skill levels. The survey concluded that the majority of firms do not execute affirmative action appropriately and that enforcement is minimal. It is recommended that disabled workers and labour unions confront employers that do not comply with the Employment Equity Act. To guarantee that persons with disabilities are completely integrated into the workforce, proactive and constructive strategies must be used. - Description: The mental health of seafarers has become a growing issue of concern and has attracted the attention of researchers in recent times. Seafarers are predominantly men, spend months at sea with little to no contact with loved ones ashore, and usually must reside in confined spaces that often contain substantial levels of noise and heat. The underlying causes of mental illness among seafarers are known. Some of the causes include sleep deprivation, occupational stress, marital/relationship problems, fatigue, the threat of piracy, psychosocial workload, loneliness, social isolation, separation from families, lack of shore leave, cultural issues, and job security. Despite these stressors, there are many men and women seafarers who flourish in the industry and enjoy their careers. Very little research has been conducted into the well-being practices of those seafarers who enjoy high levels of well-being. This study explores the lived experiences of a group of seafarers with reportedly high levels of psychological well-being, as well as their experiences of workplace stressors and mental health interventions offered by the industry. This study is an interpretive phenomenological analysis, which is epistemologically underpinned by phenomenology, hermeneutics and idiography. - Description: Orientation – Flourishing is a phenomenon that moderates the relationship between psychological determinants and performance amongst early career academics at a selected South African university. Research objective – The main objective of this investigation was to explore if flourishing moderates the relationship between psychological determinants and performance amongst early career academics at a selected South African university. Motivation for the study – There are numerous difficulties that early career academics (ECAs) encounter in their career paths, including managing their current work performance, setting sights to pursue and explore further career development, and executing their tasks and activities. Coupled with this, they are expected to perform important roles that include facilitating teaching, its associated support work and research. Following on this, the most significant intervention with regards to ECAs’ professional careers would be to understand the controlling effect of flourishing at work on psychological determinants and the ability to execute job tasks and activities amongst early career academics with the intention of providing knowledge to help ECAs perform to their optimum level. Research approach/design and methods – A quantitative approach was applied with the Flourishing-at-Work Scale (FAWS) which was used to measure flourishing at work, while the Career Success Scale (CSS) was used to measure career performance. Resilience was measured through the Dispositional Resilience Scale, motivation was measured through the Achievement Motivation Questionnaire and personality was measured using The Big Five Inventory (BFI). Structural equation modeling (SEM) was conducted to model the relationship between the research variables aided by the Statistical Package for Social Sciences (SPSS) version 25 and the Linear Structural Relations (LISREL) version 8.80. Main findings – The major finding in this study was that flourishing at work moderates the relationship between psychological determinants and performance. The findings revealed that personality predicts performance, and that a noteworthy relationship exists between resilience and performance. Additionally, a connection was found between motivation and performance. The results also revealed that all the psychological determinants, namely personality, resilience and motivation are important predictors of performance. Practical/Managerial implications – Institutions of higher learning and associated stakeholders will need to find ways to improve employee flourishing, managing personality, resilience, performance and motivation of ECAs in their workspaces through providing physical, emotional and intellectual resources that will afford employees to perform their tasks effectively; offering supportive and trusting relationships with leaders and managers; building sound relationships among co-workers; providing challenging, interesting roles and responsibilities; availing career advancement opportunities; providing clearly defined goals and role clarity; providing authentic leadership; being mindful that individual ECAs have unique personalities that assist them to perform satisfactorily in their roles; providing ECAs with opportunities for work adaptation, , optimistic thinking, realism, behavioural control, physical aptness, selflessness and removing removing uncertainty in their roles; availing environments that promote resilience within individuals which include a positive command climate, teamwork, and cohesion; and providing sound motivation systems correlated to organisation goals which might include growth/career advancement, stability, training and development, stimulating work and recognition. , Thesis (MCom) (Industrial Psychology) -- University of Fort Hare, 2021

- Description: Background: Sitting for prolonged periods is common in the working environment. Office workers are exposed to long periods of sitting time at work. Research has reported associations between prolonged sitting and negative health implications. As such studies have proposed different interventions aimed at reducing sitting times in the workplace. The aim of the current study was to evaluate the effectiveness of two different interventions, physical intervention (sit-stand worktables) and personal intervention (instruction to stretch) on compliance and reducing occupational sitting behaviour. The study also aimed to investigate the effectiveness of interventions in improving or impairing mood. Methods: The study took the form of a fieldbased study atRhodes University, Makhanda, South Africa. Fifteen full–time office workers in different divisions participated in the study. Participants were randomly allocated to either the physical or personal intervention group. In both intervention groups, partic ipants were prompted to stand for five minutes every hour during the workday to either work in a standing position or perform stretches. Over the course of the experiment, desk occupancy, sitting/standing time and mood effect were recorded in both intervention groups Both intervention groups were monitored for a period of three months (58 days). Results: The study found that the physical intervention group was an effective approach to reduce prolonged sitting in the workplace in comparison to the personal intervention group. Over the course of the experiment, there was sustain usage of interventions in both groups, however, in the physical intervention group desk usage decreased overtime. The findings of the study also show that some participants were more compliant with the study procedures than others. It was also found that mood improved upon introducing interventions in the workplace. However, with the outcomes of the results, the study acknowledges that several factors emerged which are likely to impact compliance, which future studies may investigate. Conclusion: Although sit-stand worktables are expensive, it seems like introducing them was successful in reducing sitting time and changing sitting behaviour in comparison to an intervention that instruct s individuals to stand up and stretch.

- Description: Although there may be numerous health benefits of sit-stand workstations, the effects of sedentary or non-sedentary work configurations on cognitive performance and executive function remain unclear (Bantoft et al., 2016). It is essential to determine any performance effects of these different work configurations; as improvements in the workplace, working posture and discomfort need to be justified in terms of improvements (or no deterioration) in work performance (Liao and Drury, 2000). The aim of the current research was to investigate the effect of two sit-stand regimes differing in total standing duration, on cognitive task performance, physiological responses and subjective ratings of perceived exertion. This laboratory based investigation incorporated a repeated measures design, where a test battery was utilized. Three experimental conditions were tested during three separate testing sessions by 30 participants. Condition 2 (15 minutes standing, followed by 45 minutes seated) and Condition 3 (15 minutes seated, followed by 15 minutes standing, followed by 15 minutes seated, followed by 15 minutes standing) were compared to each other and Condition 1 (60 minutes seated). The findings of this study show that even though the two different sit-stand regimes did not result in a significant impact on cognitive task performance, an immediate postural effect for psychomotor response time and a delayed postural effect for working memory were found. The participants perceived Condition 3 as the most physically exerting condition. Heart rate frequency was not significantly different between the conditions, but the immediate seated posture had a significantly lower heart rate frequency compared to the standing posture; indicating that being seated elicited lower energy expenditure compared to standing. Heart rate frequency while standing had a greater degree of variation compared to being seated. Taking the findings of this study into account, it is recommended that: one should be seated while performing this type of working memory task; that one should be standing while performing this type of psychomotor task; that the recommendation that implementing standing at work can be used as a blanket strategy to increase energy expenditure in all individuals needs to be explored further and that individual differences may impact energy expenditure.

- Description: Employee performance is a constant concern for any manager in a company or organisation. Managers have the unenviable task of balancing the meeting of organisational targets through the resources at their disposal. They must also manage their own responsibilities and personal targets which could be different to targets of the employees. These differences could create divergent priorities and affect the manager-employee relationship. Managers, in an effort to create a healthy work environment, need to show leadership qualities that encourage cooperation from their employees. These qualities must enable employees to form trustworthy relationships with their colleagues and the organisation thereby encouraging employee engagement and improved performance. A specific leadership quality that can create this type of positive and productive environment is authenticity. Authentic leadership can engender employee trust and organisational commitment and improve performance. Authentic leadership encourages improved relationships in the organisational environment by allowing employees and managers to communicate effectively. This encourages understanding of individual and organisational limitations in a non-threatening manner. Cultural intelligence is another quality that can enhance the employee manager relationship and affect the organisational climate. In South Africa’s culturally diverse environment managers from various cultural backgrounds will need to form healthy working relationships with employees and colleagues to encourage cooperation. These challenges and opportunities form the basis for this research study in the hope of informing managers of the relevance of the research topic and encouraging a change of behaviour and further study within the South African work environment.

- Description: This study examines Work Family Conflict including Work Interferes with Family (WIF) conflict, Family Interferes with Work (FIW) conflict, role overload, role interference and the impact of children across various life and career stages. Much of the research in this area focuses on the differences in the way the genders experience Work Family Conflict. Research has shown that various life and career stages can have a marked impact on this type of conflict and this study aims to determine how individuals in the various life and career stages experience this conflict. A correlational research design was used for this study. Using a five point likert scale, participants were asked to score their responses to seventeen items. The instrument was based on Duxbury and Mills Measure of Work Family Conflict (1990) (in Handbook of Quality-of-Life Research: An Ethical Perspective by Sirgy, 2001) with the inclusion of two additional items due to their high face validity. The questionnaire was distributed to human resources managers in organisations, friends, family members and colleagues and friends, family members and colleagues of theirs. Most of the responses were scored using a pencil and paper technique and the remainder was distributed using a Surveymonkey application on social media platforms like Facebook and Linkedin. The overall sample size of respondents was 175. The raw data was entered on an excel spreadsheet and analysed using Statistica version 12 and Microsoft Excel applications with VBA macros developed by a consultant for the Nelson Mandela Metropolitan University Unit for Statistical Consultation. . Statistics such as means, Cronbach alpha’s, relationships between factors, descriptive statistics, MANOVA and Chi-squared tests were used to analyse the data. The results of this study demonstrate the need for organisations to take heed of the various challenges that individuals face in both the workplace and home environment and the different ways in which these are experienced across various life and career stages. This will enable them to design specific interventions to mitigate the effects of Work Family Conflict and improve employee’s level of performance.

The advent of social media in the workplace compels organisations to acclimatise to the transformation emanating from employees‟ adoption of these technologies (Hanaki & Casella, 2008). Approximately seventy percent of organisations do not have a social media governance framework in place (Fink et al., 2011). Social media governance in organisations is very disjointed; companies have varying stances as to social media strategy, the risks, benefits and business use of social media (Thompson et al., 2011). The growth of social media and its use in the business environment will see a more standardised approach to social media governance (Thompson et al., 2011). Being at the forefront of technology development in Africa, and in certain areas, globally (Government of the Republic of South Africa, 2012), places added emphasis on IT organisations in South Africa to set the standard as it relates to social media governance. The diversity and depth of the human and technology resources within these organisations, creates an environment conducive to establishing and pioneering sound social media governance structures. The treatise consists of a study on the governance of social media and the successive development of two frameworks; an integrated framework for the governance of social media in the workplace, as well as integrated framework for a social media policy within an IT organisation. These frameworks are empirically evaluated amongst employees, within the context of Information Technology (IT) organisations, in South Africa. Several recommendations are proposed by the author in relation to the adoption of the proposed frameworks.

- Description: Globalisation and the falling of trade barriers across the world have changed the way organisations conduct their business. Organisations have to become more competitive to compete against local rivals and imported products. Employees fulfil a vital role in this strategy and productive employees can enable organisations to accomplish this goal. Employees need to be motivated to contribute to the challenges of globalisation and ultimately the success of the organisation. Organisations therefore need to create a motivating climate wherein employees can perform. A number of motivational theories are recorded, but older theories make the assumption than an average human being exists. The more modern theories, which identify the relationship between dynamic variables, are more relevant but to a large extent do not consider the influence of trade unions. Trade unions are still very active in South Africa, and a combined effort by organisations and trade unions could result in a win-win outcome for both parties. Rewards and recognition drive behaviour which will result in enhanced productivity. Monetary rewards are the preferred incentive amongst employees, but the effect of training and development opportunities are often underestimated and under-utilised. Employees are generally eager to improve their skills levels, which could have a positive medium to long term impact on the organisation. Effective leadership is crucial to improved productivity and leaders have to create the environment for employees to perform. Traditional management styles are no longer effective and modern leaders have to develop their skills to achieve sustainability of the organisation.

- Description: Manual lifting tasks are the predominant means of transporting materials in industry with many of these tasks being performed in confined spaces. Research has tended to focus on the biomechanical implications of working in small spaces with a decided lack of information about the physiological and perceptual responses in these environments. This holistic study therefore investigated the manner in which the human operator responded to conditions where the ceiling height was lowered and reach demands increased. Thirty-two young physically active male subjects (age: 21.55yr; stature: 1810mm) were recruited to complete a 2-way repeated measures experiment during which four lifting protocols where different combinations of ceiling height (‘normal’ or reduced to 1460mm in height) and reach demands (400mm or 800mm) were tested. A crude postural analysis was conducted while physiological responses were detailed and continuously monitored. Perceptual responses were also assessed. The tasks with a ‘normal’ ceiling height (mean compression forces: 2615N; mean shearing forces: 388N) and the greatest reach distance (mean compression forces: 3655N; mean shearing forces: 386N) placed individuals under the highest strain. Mean heart rate (HR) responses were significantly lower (p < 0.05) in the URN condition when compared to the RF condition. Furthermore, HR responses were statistically significantly affected by the height of the ceiling and the reach depth. Statistically significant differences (p< 0.05) in mean tidal volume (VT) occurred in the least (URN) and most (RF) restrictive conditions. Statistically significant differences (p < 0.05) in mean VE were evident between URN and URF, between URN and RF and between RN and RF. Ceiling height and reach demands had a statistically significant effect on all respiratory responses. There was a statistically significant difference in mean oxygen consumption (VO2) between the URN and all other conditions, and between the most restricted task (RF) and all other conditions. Both the effect of ceiling height and reach demands had a statistically statistically significant impact on VO2. Respiratory quotient (RQ) was significantly higher when loads were moved over 800mm compared to 400mm yet ceiling height did not have a statistically significant effect on RQ. Mean energy expenditure was significantly higher in the RF condition compared to the two least restrictive conditions (URN and RN). Statistically significant differences in EE were also evident between URN and RN, and between URN and URF. EE was significantly affected by reductions in ceiling height and increases in reach demands. Perceptually, the RF task (mean ‘Central’ RPE of 11) was perceived to place significantly greater cardiorespiratory demands on the operator compared to the URN (CRPE: 10) and RN (CRPE: 10) conditions. Statistically significant differences in perceived musculoskeletal strain only occurred between URN and RF. The effect of reach was perceived to have a statistically significant effect on both cardiovascular and musculoskeletal demands whereas ceiling height only had a statistically significant effect on musculoskeletal demands. The greatest discomfort was experienced in the lower back with the most intense discomfort occurring in the RN condition.

The effect of personalised adjustments to computer workstations on the efficiency and physical comfort of computer operators

- Description: The present study sought to investigate the effects of a Standard workstation, designed for “average” users, on an anthropometrically diverse sample of computer operators, and to assess whether physical and perceptual responses, as well as performance efficiency were dependent on stature. Further investigation assessed the influence of personalised adjustments to the Standard workstation, based on the anthropometric characteristics of the subjects, as well as the introduction of a custom-designed ‘floating’ wrist support, on subject responses. All subjects (n=30) were tested in each of the three workstations: Standard, Personalised and Wrist Support. For analysis of responses in the Standard workstation, subjects were divided into three groups depending on their stature: Short (<1650mm), Medium (1650mm to 1800mm), Tall (>1800mm). The musculoskeletal responses indicated that Tall subjects were forced to adopt the most awkward general body postures as a result of the low computer screen. However, the low screen allowed for the Short subjects to adopt the most natural general body postures, although levels of muscular activity in the upper trapezius suggest that the muscular load imposed on both Short and Tall subjects was significantly greater than that imposed on the Medium subjects. In addition, the Medium subjects’ perceptions of the Standard workstation dimensions support the fact that this workstation was better suited to users with “average” morphologies. The responses elicited in the Personalised and Wrist Support workstations were improved significantly when compared to the Standard workstation. Joint angles were more natural, upper trapezius EMG was reduced, standard of performance improved and perceptual responses indicated a diminished incidence of body and visual discomfort, as well as greater perceived satisfaction with these workstation dimensions. The improved physical responses suggest a decrease in the risk of developing cumulative trauma disorders. Although subjects were unaccustomed to the wrist support device, this workstation demonstrated a further reduction in the range of wrist angles, as well as a general positive attitude towards the concept.
