Middle management communication in the midst of a crisis

- Description: Crisis communication by organisational top leadership to external stakeholders has been explored in literature, while internal crisis communication dynamics by middle managers with their employees within the organisation has been under studied. This paper pursues an understanding of crisis communication dynamics between middle management and their subordinates by investigating how the Middle Managers/Team Leaders of Makana Brick Manufacturing Firm (MBMF) communicated with their employees in the midst of the Eskom load shedding crisis in 2014. The investigation is not limited only to how they handled or made sense of the crisis, but also examines the effect and efficiency of their daily communication on both employees (subordinates) and operations in pursuing this end. As a foundation and background, the study broadly explores the literature on Crisis Leadership, Crisis and Crisis Communication, which are critical topics to understanding the communication role of the middle managers who were the primary subject of this research. The research was conducted through semi-structured, face-to-face interviews. Nine Team Leaders were interviewed. The data collected was transcribed verbatim and analysed through open coding. In the literature of crisis management, the concept of crisis communication has been extensively examined as a function of crisis management, primarily with regards to the crisis communication strategy, encompassing the actual verbal and nonverbal responses an organisation uses to address a crisis. The findings are generally congruent with the crisis communication literature, and reinforce the importance of efficient internal communication in building a culture of transparency between management and employees, as espoused in the literature reviewed, which in addition presents an invaluable opportunity for employees across all levels to engage in and be informed of the organisation’s priorities and therefore has the potential to dictate the success or failure of any major change or crisis situation. As such, it can be argued that there is a need for the same analytical rigour that is given to external crisis communication to be given to financial or operational measures (Barrett, 2002). For both external and internal stakeholders, human compassion, concern and empathy; faith in legitimate and appropriate actions taken by the chosen organisation spokesperson; and honesty, candidness and openness in communication (Seeger 2006, p. 242) are universal. The quality and the quantity of communication, essentially, affect the level of trust and involvement of employees (Thomas, Zolin & Hartman, 2009), which is particularly relevant in times of crisis (Mazzei & Ravazzani, 2015 p. 322). Trust must be developed with staff through clear, honest communication and transparent actions. These encompass being fair, open in communication and intentions, showing consistency, fulfilling promises and being honest about what middle managers can and cannot communicate to their employees (Farrel & Schlesinger, 2013, p. 125). In this study, face to face communication proved to be the most preferred communication channel because of its rewarding advantages such as direct feedback, two-way communication, relationship building and project collaboration.

The literature review section explores the literature that supports production systems, lean manufacturing and change management concepts, its definitions, importance and benefits. The literature review describes and critiques key concepts of the research such as productions systems, MPS in particular, lean manufacturing concepts and related change management topics relevant to the research. The literature review defines production systems and the concepts of lean manufacturing, highlighting the benefits of the concepts to enhance organisations’ manufacturing capabilities. The modified ADKAR questionnaire was distributed to employees in hard copies and completed during a weekly team meeting. The results were summarised and descriptive statistics were used to analyse the final results. Microsoft Excel (2010 version) was used to illustrate and display the graphs. Section three discussed the research methodology in more detail. The study shows that although there were some positive changes that came from the implementation of MPS in MBCV, especially to the following KPI’s (Safety, Quality, Delivery and Cost), real consideration should be given to employee morale and the level of change readiness of MBCV employees.

- Description: This study explores the relationship of job satisfaction as measured on the Job Descriptive Index with sales performance per individual, aimed at investigating the relationship between job satisfaction and a sales executive’s performance. The Kelston Motor group was nominated as the organisation which the study would be conducted on. The approach to this study was to provide a sound academic base followed by a quantitative analysis. The Job Descriptive Index (JDI) questionnaire was used to determine the sales executives’ current satisfaction levels and these where compared to the sales average gross profit incomes averaged out over a 6-month period. A sample of 34 sales executives employed by the Kelston Motor group were sent the JDI questionnaire. These individuals were selected based on the length of time they have worked for the organisation. Each sales executive was given a pseudonym to ensure anonymity. The various sales executives average monthly gross profit earnings over a 6-month period were linked to these pseudonyms. This information was then linked to each respondent’s questionnaire before sending the questionnaire via email. The results of this study show that job satisfaction played a fairly insignificant role on sales executives performance. It was, however, found that job satisfaction had a direct effect on activities such as staff turnover and absenteeism which does have a direct impact on sales executives performance.

In the study the stakeholder theory was applied as the theoretical framework, and the theory encourages organisations to determine the "power, legitimacy, and urgency" of stakeholders with whom they interact. A qualitative approach was used in this study. The data collection method was semi-structured interviews for all 12 participants. Data were analysed through a deductive thematic approach to identify, analyse and report patterns or themes within the data collected. The study showed that the wind farm unintentionally applies some components of responsible leadership among its stakeholders. Openness, transparency, and communication are critical actions that this organisation undertakes to cultivate trust among both its internal and external stakeholders. External stakeholders experience this organisation differently. There are mixed feelings regarding how the wind farm conducts its stakeholder engagement activities, particularly relating to landowners and government institutions. - Description: Over the last 26 years, the South African government has committed to SMME development. To do this, policies and support institutions were put in place which would create a favourable environment for SMME development. This was particularly important as after 1994, when the South African economy was re-integrated into global markets after years of having sanctions imposed against the country as a result of the apartheid system. The tourism industry was identified as one of the key economic drivers which would strengthen the economy and assist in job creation, especially since South Africa would be able to attract international tourists. Further, it created the opportunity for new participants to enter the industry, including black entrepreneurs who previously could not enter the industry as a result of the apartheid laws. The opening up of the country to international markets and the focus on the tourism industry also presented the opportunity for new forms of tourism to be explored including township tourism, which gave rise to the black-owned bed & breakfast sector. Over time, it has become evident that black entrepreneurs in this sector are facing a number of challenges, in spite of the pro-SMME policies and support institutions that are in place. Because this study seeks to investigate the support services available for black female bed & breakfast owners in Makhanda, a qualitative research approach using the interpretative theoretical framework was applied. By using semi-structured interview questions, to establish what challenges do black female bed and breakfast owners face the researcher was able to respond to the following; what participants identify as their needs; and whether they are able to access the support services that are made available by the Government. Results indicated that the majority of entrepreneurs have difficulty accessing funding to develop their businesses. The seasonality of Grahamstown/ Makhanda tourism businesses has its pros and cons for tourism entrepreneurs. Despite efforts by government to transform the tourism industry, black female entrepreneurs in this industry still experience a myriad of challenges, including passive racism. Insufficient institutional support and inaccessible support services for women have made it difficult to manage in this this environment. This academic paper adopts a single case study approach with the aims to explore challenges and attempts to deal with them, as well as enablers, in how Dr Govender sought to create social value within the community of Gelvandale in Port Elizabeth in South Africa. Famhealth Medipark was chosen because it is unique and has been considered as an example of successful social entrepreneurship in Port Elizabeth. In the light of this, there has not been any previous study particularly focusing on its challenges and enablers in adding social value in the community through a multi-disciplinary venture. This research is valuable as it builds our understanding of how social entrepreneurs create social value. This qualitative study uses a single case study to focus on incidents of challenges and enabling factors as experienced, recollected and expressed by Dr Govender as a social entrepreneur. A variety of data, such as interview data collected through sampling incidents in nine in-depth initial and follow-up interviews, documents, audio documentaries and emails, were used. Open coding and constant comparison was used to analyze data and induce themes. Findings depict that Dr Govender as a social entrepreneur was propelled by four enablers: (1) strong enthusiasm to create positive change in others within a community, (2) network to resources, (3) a nurturing world view, and (4) consistent self-sacrifice. Dr Govender also revealed that he faced four types of challenges in setting up and operating Famhealth Medipark (FHM) as a vehicle with the sole purpose of creating and adding social value to the community of Gelvandale. Predominantly, (1) limitation of finance, (2) overwhelming effect of multiple roles, (3) negative effects of the non-accredited status of the care-giver training programme, and (4) the predominance of a destructive mindset entrenched within the Gelvandale community were key challenges he faced and attempted to deal with in setting up and operating a social venture to ultimately create social value. Although other types of data have been used, the predominant reliance on primary data collected through in-depth interviews is one of the major limitations of this qualitative study. However, this qualitative and exploratory study provides insights into our understanding of not only challenges encountered by social entrepreneurs but also the various drivers that sustain their social mission. Recommendations were then made, based on the findings from the research conducted.

This qualitative study is aimed to study the challenges and barriers faced by SMEs, together with the potential benefits for SMEs participating in this type of reporting. It also makes recommendations about how SMEs can participate in and benefit from sustainability reporting. The study shows that indeed there are several challenges in terms of getting involved in sustainability reporting for SMEs. On the other hand, the research finds that the SMEs who are already participating in sustainability reporting can show the benefits of engaging in sustainability reporting and that these benefits far outweigh the challenges. The participating SMEs are also able to show that they have attained a competitive advantage as a result of engaging in sustainability reporting. If, however, sustainability reporting is to become entrenched into SMEs, a few changes need to take place to address challenges such as lack of information about sustainability reporting and its benefits, lack of regulations and more importantly, lack of awareness about sustainable development. As the South African government begins to respond to issues such as climate change, skills development and good governance, it will become necessary for them to introduce regulations to manage this risk. It is also highly possible that in the next few years, reporting will become a regulatory requirement that SMEs will be forced to comply with to continue to do business. The SMEs who are already practising sustainability practices will benefit from being first movers. Those SMEs who start sooner rather than later will already have the internal resources and capabilities to take advantage of the legislative environment. They will have a head start over their rivals in terms of gaining competitive advantage.

- Description: Water is one of the scarce and constrained natural resource globally, and a necessity to every living creature, organism and the natural environment – it is the existence of life. Water, as an irreplaceable natural resource, plays a vital role in every country's development and prosperity, integrating socio-economic needs of both the present and future generation. Therefore, sustainable strategies and approaches or concepts are significant in ensuring that such a unique resource is preserved and conserved sustainably. Municipal environment or local government sphere creates a pivotal role in governing the use of water, through the provision of legislation, regulations and establishment of water conservation and water demand management strategies and plans. However, it has been established that there is a lack of integrated water resource management approach and planning in municipalities, creating concerns with regards to controlling the overutilisation of water and protection of water sources in general. The aim and goals of the study are to review Buffalo City Metropolitan Municipality's (BCMM) water conservation and water demand management (BCMM WC/WDM) development and implementation by, assessing the existing strategy related to water conservation and water demand management; constraints and opportunity identification; and provision of recommendations in improving the practices in the municipality. The study presents core theories and empirical studies relevant to the water conservation and water demand management, and also deals with theoretical framework found under the Natural Resource-Based View and its application to water conservation and water demand management concepts. A qualitative research design approach was used for the research, which is underpinned by a post-positivism paradigm. In terms of data collection, two methods were used in the study: (i) document study and secondary analysis; and (ii) semi-structured interviews with BCMM relevant officials. The study identified gaps and inconsistencies in the development and implementation of BCMM WC/WDM strategy, although the municipality has taken some step towards its implementation. However, the strives taken by BCMM in implementing water conservation and water demand management initiatives are acknowledged. The study provides recommendations related to the findings identified upon the data collection and fieldwork. The recommendation proposed by the study includes proper communicating the BCMM WC/WDM strategy to all relevant stakeholders, focus on reducing the non-revenue water, implementation of various project related to pressure management, encourage culture of using water efficiently through educational and community awareness campaigns, capacitation of BCMM including seeking financial support, continuous review of the strategy and exploring other water supply sources to relax the already constrained existing water sources. The limitations of the study compared to the broader scope of water conservation and water demand management aspects are highlighted and acknowledged. The rapid growth of the internet and the Web 2.0 have led individuals and organisations into applying social media as a branding and communication tool. Hence this study focused on comparing the influence of social media on four Eastern Cape universities in relation to social media metrics and visually demonstrated through the computer-generated human face, the Chernoff faces. Using diary and literature study, the study adopted a case study research design. The researcher sampled four universities using a purposeful sampling technique. Chernoff faces were used to enhance the ability of the reader to immediately understand significant occurrences based on social media metric indicators. To demonstrate multivariate data, the faces brought an original method of expressing complex data as opposed to traditional methods. The study found that Brand management and Resource-Based Theory (RBT) plays a pivotal role in social media marketing as this can lead to organisations having a competitive advantage. The study recommended that strategies to utilise social media as a resource should be put in place to lead to competitive advantage, as suggested by the Resource-based theory. The study concluded that various social media factors can influence the brand image of universities, positively (going to buy) and negatively (never going to buy). Both positive and negative purchase intent are found to be an influential indicator on the brand as they are affected by customer satisfaction.

This qualitative study explored the multiple perspectives of reality of Somali shop owners. Purposively, 14 Somali shop owners were identified initially using purposive sampling. Subsequently, theoretical sampling was used to identify Somali shop owners who were interviewed regarding how they successfully run their businesses in the locations of Orlando West, Chiawelo and Rockville in the township of Soweto. A total of eighteen semi-structured, in-depth and face-to-face interviews were conducted with these shop owners as a means of gathering data to the point of saturating their perspectives. Data collection ceased when new perspectives were no longer evident as interviewees were being repetitive. Open-coding and constant comparison was used to analyse the data. The findings of the study show that ethnicity plays a predominant role in the success of the Somali shop owners. The intra-ethnic networks and trust-based support systems are pivotal to how Somali shop owners run successful businesses in Soweto. The key findings manifested showed that various forms of support came from Somali communities, family and fellow countrymen which were also central to their success. Another key finding showed that Somali shop owners run their businesses by complementing, rather than predominantly competing with the other local businesses, which ultimately differentiates them in this way. The study also revealed that responsiveness to local customer needs by enhancing the value of their business to the locality is also characteristic of how Somali shop owners build customer loyalty. This study contributes to our understanding of how Somali entrepreneurs conduct successful businesses in a hostile host country. The findings have implications for business development training and programmes which support immigrant entrepreneurs. The findings may also be extended to inform how business development programmes would be designed to equally support local entrepreneurs.

The key findings manifested showed that various forms of support came from Somali communities, family and fellow countrymen which were also central to their success. Another key finding showed that Somali shop owners run their businesses by complementing, rather than predominantly competing with the other local businesses, which ultimately differentiates them in this way. The study also revealed that responsiveness to local customer needs by enhancing the value of their business to the locality is also characteristic of how Somali shop owners build customer loyalty. This study contributes to our understanding of how Somali entrepreneurs conduct successful businesses in a hostile host country. The findings have implications for business development training and programmes which support immigrant entrepreneurs. The findings may also be extended to inform how business development programmes would be designed to equally support local entrepreneurs.

The study set out to determine critical incidents that occurred during the tenure of the current general manager with the intention of uncovering her leadership behaviour and how it has shaped the culture of the organization. The literature review identified quantitative and qualitative approaches to researching organizational culture, but settles on Schein’s theory of organizational culture (Schein, 1992; 2010) as the approach adopted in this study. Furthermore, it reviews the various roles of strategic leaders and how these affect the culture of the organization. The study follows a qualitative methodology and applies the Critical Incident Technique to explore how, as a leader, the behaviour of the general manager shaped the organization’s culture. Data triangulation is achieved through the use of multiple sources – interviews, analysis of company documents and the examination of minutes of management meetings. Following the fieldwork, the evidence within the findings of the study required a theoretical reorientation and a shift from strategic leadership to a new focus on relational leadership, highlighting the prominence of social exchanges between the general manager and employees, as opposed to economic exchanges. The study concludes by acknowledging the limitations and delimitations of the study, which include time constraints as well as the deliberate exclusion of certain participants (e.g. camp managers) from the study. In its conclusion the study also presents recommendations for future studies. The researcher recommends a broader study within the tourism industry, as well as a larger and more inclusive sample size, in order to obtain better insights into the study of culture and leadership within organizations.

The aim of this study was to explore the relationship between South Africa’s top seven bank’s business model description and their financial performance. Research has highlighted that there is a relationship between business models and performance, however, a limited amount of studies have provided empirical evidence to this effect. The study followed a deductive approach by firstly assessing and analysing the components of the banks business model according to the IIRC’s International
Framework, and then comparing the components focus of each bank for every year of this study; followed by an assessment, analyses and evaluation of each banks financial performance using the CAMELS Rating System model. Once these analyses were done for both business model description and financial performance, the study attempted to assess if the banks with the richest business model description yielded the best financial performance. The findings revealed that the banks with the richest business model description were not necessarily the best performing banks, in actual fact, these banks had low ratings for their performance, and the banks with the lowest rating for their business model description had the highest financial performance rating. However, other factors contributed to these ratings, such as some banks had low ratings for their business model description due to their business models not following the Framework. Conversely, for a more detailed and an in depth analysis and to distinguish whether there is a relationship between business model description and financial performance, the study applied correlation coefficient by using the business model description scores and financial performance components scores for each bank for the three years. The results revealed that there was a strong positive correlation between 2017 and 2018, and a weak positive correlation in 2019. This meant that indeed there was a relationship between the business model description and the bank’s financial performance. While the limitations of this study have been acknowledged, the study has contributed to the knowledge of understanding the relationship between business models and financial performance in a South African context. However, further research could be conducted on more banks in order to deduct a broader view on the relationship between business model description and financial performance of South African banks. - Description: Shared value creation is a contemporary concept that aims to address the strained relationship between business and society through business models that expand the competitive advantage of business while addressing societal challenges in the business environment. Being a novel concept, studies on how value is created and shared are limited, especially where the unit of analysis is a specific project. This paper investigates how value is created and shared among stakeholders using a water project case study reported as a shared value initiative. The investigation is considered under the Hourglass Model (Ludeke-Freund, Massa, Bocken, Brent and Musango, 2016) as a guiding framework. This sustainable business model is suggested as a business model that creates shared value. The study uses a qualitative research approach to investigate the inputs into the Hourglass Model (Ludeke-Freund et al., 2016) in the form of capitals, briefly considers the business models of specific stakeholders and then analyses the value created, missed and destroyed for each stakeholder through their value creation mechanisms. In the findings, six different capitals are identified from the participating stakeholders, and the value created, destroyed, and missed is discussed in the context of shared value principles. The findings show that capitals are used as inputs into the Hourglass Model and are consumed, created, and regenerated. There is also the realisation from the findings that different stakeholders required different and varying amounts of the six capitals identified. The interconnectedness of the capitals is shown in the study, and the findings show that the context of the environment within which a project operates contributes to the creation of shared value. As with the six capitals, the findings show that multiple stakeholders create shared value confirming stakeholder theory's guiding principles regarding stakeholder salience, which are relevant for creating shared value. Some stakeholders are identified as being more important to creating shared value in the project than others. Trade-offs are then required for value creation from a finite pool of capitals and stakeholders to consider the capitals and stakeholders' long and short-term impacts. Identifying stakeholders and the capitals allowed the researcher to consider the value created, destroyed and missed in the project. This assessment of shared value generated forms part of the findings on business models' outcomes for shared value, summarised for the project. Based on these areas where the outcomes are missing or destroying value, recommendations are made to address these opportunities, and an area of further research is identified. Drawing on these outcomes, developing clusters as per the value creation avenues of shared value would be the most appropriate avenue for this project. - Description: Higher education institutions are faced with pressure to change to meet academic as well as socio-economic needs. These changes are often aimed at achieving financial viability, increased institutional efficiency, and solving problems of fragmentation in the university. Universities can change in their structure, operations, systems, or and in the use or adoption of technology. The effective implementation and management of these requisite changes is the key challenge to organisations facing change. Walter Sisulu University, a comprehensive university in the Eastern Cape, has formulated a strategy to turn the university around. Included in the strategy is a project on the academic enterprise. The level of readiness for change is viewed to be a determining factor in making any change successful. Since readiness is not automatic, there is a need to prepare individuals to have a positive attitude towards the change and to embrace the proposed change initiative. This study is informed by the quest to know what will encourage and prepare employees for the implementation of the new Programme and Qualification Mix (PQM) at the University. The study therefore sought as its main purpose to explore factors influencing individual readiness for change in the PQM at Walter Sisulu University. A qualitative approach was adopted in the study. Models of change readiness were reviewed to identify themes that would be used to explore the levels of readiness amongst university academic employees who were to implement the new Programme and Qualification Mix. Documents were analysed to understand the change in PQM and face-to-face, semi-structured interviews held to solicit the views of academic employees regarding enablers or inhibiters of their readiness. Results highlighted the poor preparation of academic employees at Walter Sisulu University to support and implement the change. Key concerns of employees included dissatisfaction with the inadequate and inappropriate communication strategies, uncertainty about the suitability of the changed PQM, doubt regarding leadership support for change, as well as the perceived risk of the change. However, the main enablers were the comprehension by WSU employees of the need for a new PQM to address the poor alignment with university vision and HEQSF requirements, an appreciation of the lack of social relevance of the programmes, and confidence that they have the requisite skills and qualifications. The perceived benefits for the institution provided the needed spur for embracing the new PQM.

The linear regression model was used to predict the relationship between graduate employability (dependent variable) and the perceived reputation of the university by employers and citations of the university. This was achieved using quantitative methods. The quantitative database that this research relied on is Quacquarelli Symonds (QS) world university ranking. This research made use of descriptive data analysis as well as linear regression. The data set analysis showed citations of the institution had a significant negative relationship with the rate of employability (although this was a relatively weak relationship). The reputation of the institution and the number of international students enrolled do not affect the rate of employability. The analysed data set also showed that the number of citations of a university had a significant impact on the rate of employability at the 10% significance level. The influence of leadership styles on employee commitment in the retail industry

- Description: Purpose – Companies operating in the South African retail industry have been experiencing a high staff turnover, reported to be standing at 36% (Kelly, 2016). The Edcon Retail Group and Taste Holdings have already indicated their strategic focus on staff turnover reduction in order to achieve their business objectives (Crotty, 2017; Laing, 2017). This research study explained the relationship between the three leadership styles of the Full Range Leadership Theory (FRLT) model developed by Bass and Avolio and three types of commitments from the three component model of Meyer and Allen. The research study was interested in the leadership style that contributes the most to commitment. The effective leadership style may be developed to improve the level of employee commitment in the South African Retail industry. Methodology – The research study used the total population of 300 subordinate employees from four stores of a retail company in the Rustenburg region in the North-West Province of South Africa. The Multifactor Leadership Questionnaire (MLQ 5X) instrument was adopted for leadership questionnaire data collection, the three-component model of commitment was adopted for data collection of the commitment questionnaire. Pearson Correlations quantitative data analysis was adopted to explain the relationship of the independent and dependent variables. Multiple Regression quantitative data analysis was adopted to test the strength of the leadership styles on commitment. Findings – The statistical analysis results of Pearson Correlations found weak but significant positive relationship between Transactional leadership style and both Normative and Continuance commitment. A weak but significant positive relationship was found between Transformational leadership style and Normative commitment. A weak but significant positive relationship was found between Passive/Avoidant leadership and continuance commitment. Transformational leadership style showed more strength in contribution to commitment, followed by the Transactional leadership style. Significant – This research study will expand the existing but limited leadership style and commitment body of knowledge in the South African retail industry. The South African retail companies will be able to develop the preferred leadership style by its employees and develop this leadership style in their managers to improve the commitment of their employees.
